社會工作者工作家庭衝突, 自我效能感與職業倦怠之關聯研究 : 以 s 市社會工作者為例

承蒙於各項政策支持和社會所需,內地的社會工作雖然起步較晚,但是發展迅速。與現實期望相反的是,雖然發展前景越來越明確,社工專業人才隊伍的流失率却越來越高。這背後最直接的原因是職業倦怠。職業倦怠會影響社工服務質量及影響機構發展。新冠疫情期間,社工站在第一綫,扮演著重要角色,要同時兼顧家庭和工作,承受雙重壓力,對社工心理健康産生不良影響。已有的研究表明,員工工作家庭衝突和自我效能感都會對其職業倦怠産生影響,且自我效能感可能是作爲工作家庭衝突同職業倦怠間之中介變量。但這些關係研究的對象大都是針對醫生、護士、警察和教師等群體,對社會工作者的研究却很少,特別在自我效能感作爲中介變量這方面尤爲奇缺。
因此,本文將進一步討論在社會工作者中,其工作家庭衝突、自我效能同職業倦怠之聯繫。爲研究社會工作者職業倦怠問題提供新的研究視角和研究思路,給緩解社會工作者的職業倦怠問題提供了新的理論指導依據,同時也爲改善社會工作者工作滿意度和心理健康水準提供策略依據。
本研究采用了基於過去研究的橫向研究方法,用S市353名社會工作者爲對象,利用工作家庭衝突、一般自我效能同職業倦怠之問卷進行了調研。幷對數據采用描述性統計、相關分析和中介分析等操作,結果表明:
(1)工作家庭衝突正向影響職業倦怠。家庭干涉工作、工作干涉家庭兩個維度均正向影響職業倦怠。
(2)工作家庭衝突正向影響自我效能感。家庭干涉工作、工作干涉家庭兩個維度均正向影響自我效能感。
(3)自我效能感正向影響職業倦怠。
(4)自我效能感于工作家庭衝突同職業倦怠間擁有中介作用。自我效能感部分中介家庭干涉工作同職業倦怠之聯繫,自我效能感部分中介工作干涉家庭同職業倦怠之聯繫。
Thanks to the support of various policies and the needs of the society, social work in the Mainland has developed rapidly despite its relatively late start. Contrary to the realistic expectation, the wastage rate of social work professionals has been increasing despite the increasing development prospect. The most direct reason behind this is burnout. Burnout affects the quality of social work services and the development of the organisation. During the new epidemic, social workers are on the front line, playing an important role, having to take care of their families and work at the same time, and are under double pressure, which has a negative impact on their psychological health. Studies have shown that both work-family conflict and self-efficacy have an impact on burnout, and that self-efficacy may be a mediating variable between work-family conflict and burnout. However, most of these relationship studies have been conducted on groups such as doctors, nurses, police officers and teachers, and very few studies have been conducted on social workers, particularly in relation to self-efficacy as a mediating variable.
Therefore, this paper will further discuss how social workers' work-family conflict, self-efficacy, and burnout are related. It will provide a new research perspective and research ideas for the study of social workers' burnout, and provide a new theoretical guideline for alleviating social workers' burnout, as well as a strategic basis for improving social workers' job satisfaction and mental health level.
This study used a cross-sectional study based on previous research, and 353 social workers in S city were surveyed using the work-family conflict, general self-efficacy and burnout questionnaires. The following data were also operated on by using descriptive statistics, correlation analysis and mediation analysis, and the findings indicated that:
(1) Conflict between work and family has a positive association with burnout. These two dimensions, family interference with work and work interference with family, both positively affect burnout.
(2) Work-family conflict is positively correlated with self-efficacy. The dimensions of family interference with work and work interference with family both have a positive impact on self-efficacy.
(3) Self-efficacy positively influences burnout.
(4) Self-efficacy possesses a mediating function in the relationship between work-family conflict and burnout. Self-efficacy holds a partially mediating function in the link between family interference with work and burnout, and self-efficacy holds a partially mediating function in the link between work interference with family and burnout.
