本研究旨在探究中國酒店中綠色酒店屬性(GHAs)與員工親環境行為(PEB)之間的關係,重點關注自主動機(AM)的調節作用。在全球環境挑戰以及酒店業巨大生態足跡的背景下,該研究致力於填補在理解組織實踐與內在心理因素如何共同影響員工參與環保行動方面的空白。本研究提出了一個雙路徑模型,研究結果表明,環境實踐(如綠色產品和材料的應用、減少浪費系統)和綠色人力資源管理(GHRM)能直接促進員工的親環境行為,而自主動機(AM)通過使員工的價值觀與環境目標相一致,在這一關係中起到仲介作用。研究採用了定量研究方法,通過結構化問卷,從中國各地四星級和五星級酒店的498名員工那裡收集資料。對員工親環境行為(E-PEB)的分析結果還表明,自主動機(AM)在綠色酒店屬性(GHA)與員工親環境行為(E-PEB)之間具有調節作用。本研究具有實際意義,包括為政策制定者提供激勵綠色認證的建議,以及建議酒店營造支持自主性的環境。此外,為給研究人員和未來測量工具開發者提供參考,文中還討論了其他測量相關問題。
This study investigates the relationship between green hotel attributes (GHAs) and employees' pro-environmental behaviors (PEB) in Chinese hotels, with a focus on the moderating role of autonomous motivation (AM). Against the backdrop of global environmental challenges and the hospitality industry’s significant ecological footprint, the research addresses gaps in understanding how organizational practices and intrinsic psychological factors jointly shape employee engagement in eco-friendly actions. The study proposes a dual-path model, and the results show that the environmental practices (e.g. applications of green products and materials, waste reduction systems) and green human resource management (GHRM) directly enhance PEBs, while autonomous motivation (AM) mediates this relationship by aligning employees' values with environmental goals. A quantitative approach was adopted, collecting data via structured questionnaires from 498 employees in 4- and 5-star hotels across China. Results of analysis of E-PEB also suggested that the moderating effect of AM between GHA and E-PEB. The study contributes to practical implications include recommendations for policymakers to incentivize green certifications and for hotels to foster autonomy-supportive environments, and insights on other measurement issues are also discussed in order to inform researchers and future developers of measurement instruments.
